Two EI models, two different constructs
The first thing a hiring manager evaluating EI vendors needs to understand is that “emotional intelligence” refers to two substantively different measurement traditions:
- Ability-model EI treats EI as a cognitive aptitude for perceiving, understanding, using, and managing emotion. - Document emotional-labor demands. Before purchasing any EI assessment, write down the specific interpersonal situations the role encounters and the regulation behaviors success requires. If the analysis cannot produce concrete examples, EI is unlikely to add meaningful incremental validity.
- Specify the measurement model. Choose ability-model EI (MSCEIT or equivalent performance-task instrument) over mixed-model self-report when the goal is incremental validity beyond the Big Five.
